    N.B.A. Blames Economy for Hiring Freeze and Budget Cuts

    In a memo, the league said it was “facing a very different economic reality than just one year ago.”The N.B.A., citing “economic headwinds,” instructed league office staff on Tuesday to reduce expenses and significantly limit hiring for the rest of the fiscal year, according to a memo obtained by The New York Times.The memo, sent by Kyle J. Cavanaugh, a league executive, and David Haber, the league’s chief financial officer, told staffers to halt hiring, with limited exceptions, and cancel some off-site meetings or hold them virtually. Travel, entertainment and other expenses also will be cut, according to the memo.“Like other businesses in the U.S. and globally, the league office is not immune to macroeconomic pressures and taking steps to reduce expenses,” Mike Bass, an N.B.A. spokesman, said in a statement to The Times.The memo said the N.B.A. was “facing a very different economic reality than just one year ago.” It continued, “We are seeing significant challenges to achieving our revenue budget with additional downside risk still in front of us.”The N.B.A.’s next fiscal year begins in October, roughly lining up with the start of the 2023-24 regular season. Bass, the spokesman, did not address questions about which league initiatives would be affected by the cuts or if there would be layoffs.The changes come just before the N.B.A. playoffs and a day after the league noted setting a record for attendance and sellouts for the 2022-23 regular season. On April 1, the league and the players’ union announced that they had tentatively reached a new collective bargaining agreement that would go into effect next season. The agreement, which awaits ratification by players and team owners, includes a midseason tournament with bonuses for players and another luxury tax tier for high-spending teams.During negotiations, the Boston Celtics’ Jaylen Brown, an executive vice president in the union, told The Times that players wanted “more of a partnership” with the league, including the sharing of more of the N.B.A.’s revenue streams.Over the past year, many companies, particularly in the technology sector, have commenced layoffs and other cost-cutting measures as the economy was hit with rising inflation and interest rate hikes. The N.B.A. is also not the only sports league that has aimed to reduce costs. The N.F.L. recently reduced staffing for its media arm. Walt Disney Company has begun laying off thousands of employees. ESPN, one of the N.B.A.’s broadcast partners, is a Disney subsidiary and is expected to be affected.Last year, N.B.A. Commissioner Adam Silver said the league expected to take in roughly $10 billion in revenue for the 2021-22 season, between sponsors, television deals, attendance, merchandising and other revenue streams. The N.B.A.’s television deal with ESPN and Turner Sports expires after the 2024-25 season. The new deal, in a crowded marketplace that now includes streaming companies, is expected to provide a significant boost in league revenue.The league had a round of layoffs in 2020 right as its season was about to restart at Walt Disney World in Florida in the early months of the coronavirus pandemic, though at the time the league said the cuts were unrelated to the pandemic and instead were aimed at future growth.     Boston Celtics Hire Joe Mazzulla, Cutting Ties With Ime Udoka

    Mazzulla had been the interim head coach since September after Boston suspended Udoka for the season for violating team policies.The Boston Celtics named Joe Mazzulla as their permanent head coach on Thursday, and they have fired Ime Udoka, according to a person with knowledge of the situation who was not authorized to discuss it publicly.Udoka had been suspended since September for unspecified “violations of team policies.” According to two people with knowledge of the situation who were not authorized to discuss it publicly, Udoka had a relationship with a female subordinate.Mazzulla, 34, who had been an assistant in Boston for the last three years, was named the interim coach in his stead. With him at the helm, the Celtics have not skipped a beat since going to the N.B.A. finals last season. They are entering the All-Star break this weekend with the league’s best record at 42-17.“As he has shown, Joe is a very talented coach and leader,” Brad Stevens, the Celtics’ president of basketball operations, said in a statement. “He has a unique ability to galvanize a room around a mission. We are thankful for the work he has done to help get us to this point, and excited that he has agreed to lead us into the future.”The Celtics said in a statement that they had agreed to a contract extension with Mazzulla, but they did not disclose the terms of the deal.Udoka had been a highly respected assistant for nearly a decade before the Celtics hired him in 2021. He led last year’s team to a 51-31 record and a surprise trip to the N.B.A. finals, where Boston lost to Golden State in six games.But just days before training camp began this season, the Celtics suspended Udoka with the vague explanation of team policy violations, leading to an avalanche of social media speculation about the team’s female staff members as rumors swirled.“I want to apologize to our players, fans, the entire Celtics organization and my family for letting them down,” Udoka said in a statement after the suspension was announced.Mazzulla, a former college basketball player at West Virginia University, was handed the reins.     Bill Russell Paved the Way for Black Coaches to Defy Doubters

    When getting hired as a Black coach seemed “far-fetched,” as one coach said, Russell showed that it could be done — and that it could lead to championships.Bill Russell and Red Auerbach came to an agreement.Auerbach, the longtime Boston Celtics coach, had confided in Russell that he planned to retire from coaching. Russell and Auerbach had created a dynasty together, with Russell dominating at center and Auerbach cementing their championship victories with plumes of celebratory cigar smoke.They would each write down their top-five preferred coaches to succeed Auerbach and consider any name who landed on both lists.They found no matches. Auerbach had already approached Russell about taking over the job and continuing on as a player, but Russell, who had witnessed the toll coaching took on Auerbach, quickly rebuffed him.Now, after the lists crisscrossed candidates, Russell reconsidered his position and figured nobody else, beyond Auerbach, could coach Bill Russell quite like Bill Russell.“When Red and I had started to discuss my becoming coach, there were some things we didn’t have to say,” Russell wrote in his book about his friendship with Auerbach, “Red and Me: My Coach, My Lifelong Friend,” in 2009. “For example, when I was finally named publicly, I didn’t know that I had just become the first African American coach in the history of major league sports.”It was 1966, and the distinction did not cross his mind until Boston news media members informed him. “When I took the job, one reporter wrote seven articles focusing on why I shouldn’t be coaching the Celtics,” Russell wrote.Russell, who died Sunday at 88, would go on to win two championships as the head coach of the Celtics, his 10th and 11th championship rings. He would also coach the Seattle SuperSonics and the Sacramento Kings and inspire a generation of Black players to try their hand at coaching, too. The skepticism that accompanied his hiring in Boston is perhaps less of an issue now, but still a factor in whether Black people are hired to coach in the N.B.A. today. Bernie Bickerstaff, who is Black, watched Russell take over as head coach of the Celtics just as he was about to enter into a life of coaching. He began as an assistant at the University of San Diego under Phil Woolpert, who had coached Russell at the University of San Francisco.Bernie Bickerstaff, who has been the head coach of five N.B.A. teams, said he was inspired by Bill Russell.Photo by Jeff Gross/Getty Images“At that time, you didn’t think about anything like that,” said Bickerstaff, who became the coach of the SuperSonics in 1985. “In fact, if you’re sitting back and you’re a young Black at that time, it seemed far-fetched.”Russell, the coach, mimicked Russell the player. He was a longtime civil rights activist who coached the Celtics during the assassinations of the Rev. Dr. Martin Luther King Jr. and Robert F. Kennedy. “It rubbed a lot of Bostonians the wrong way,” Russell wrote in his 2009 book. “At the time, Boston was a totally segregated city — and I vehemently opposed segregation.”He demanded respect and competed fiercely during an era when he had no assistant coaches. He played and coached the Celtics for three seasons before closing out the N.B.A.’s most successful and long-lasting championship reign.“That speaks volumes in itself for who he was as a person and a humanitarian, if you understand the culture of this country, especially in certain places,” said Jim Cleamons, who is Black and became the coach of the Dallas Mavericks in 1996.Al Attles and Lenny Wilkens followed Russell as the next Black N.B.A. head coaches. They, like Russell, led teams to championships. It took a while for the rest of the professional sports world to catch up. Frank Robinson, Russell’s former high school basketball teammate, became Major League Baseball’s first Black manager, in Cleveland, in 1975. Art Shell became the N.F.L.’s first Black head coach in the modern era for the Oakland Raiders in 1989.“Bill Russell was an inspiration, period, with coaching,” Bickerstaff said. “But as a human being, during times when it wasn’t popular to be someone of our complexion, he stood up and he represented. He had no fear. He was genuine. He was a success. Half of the N.B.A.’s 30 coaches will be Black heading into the 2022-23 season, including J.B. Bickerstaff, Bernie’s son and the coach of the Cleveland Cavaliers.But as recently as 2020, only four Black coaches roamed N.B.A. sidelines. “There is a certain natural ebb and flow to the hiring and firing, frankly, of coaches, but the number is too low right now,” N.B.A. Commissioner Adam Silver said before the 2020 finals.Other sports leagues continued to lag. Nearly two decades after Russell won his first championship as a coach, Al Campanis, a Los Angeles Dodgers executive, expressed doubt about the ability of Black people to hold managerial level positions.“I don’t believe it’s prejudice,” Campanis said in an interview on ABC’s “Nightline” in 1987. “I truly believe that they may not have some of the necessities to be, let’s say, a field manager, or perhaps a general manager.”M.L.B. recently commemorated the 75th anniversary of Jackie Robinson’s major league debut, yet only two of its current managers — Houston’s Dusty Baker and the Dodgers’ Dave Roberts — are Black.In the N.F.L., Brian Flores, the former coach of the Miami Dolphins, recently sued the league over discriminatory hiring practices. Flores is the son of Honduran immigrants. The N.F.L. created a diversity advisory committee and mandated that every team hire a minority offensive coach after Flores’s suit.Russell did not talk often about being the first Black coach in a major sports league. But after his hiring, he felt the stress that awaited him as the “the first Negro coach,” as he wrote in his book.The hope of his relationship with Auerbach evolving from a superficial coach-player bond into a deeper friendship comforted him.“So I started looking forward to that,” he wrote.Russell left the Celtics in 1969 but took over the SuperSonics from 1973 until 1977. He guided Seattle to the franchise’s first-ever playoffs, but the success he found in Boston eluded him.Russell coached a final season with the Sacramento Kings in 1987-88 before he was fired and moved into the front office after a 17-41 start.J.B. That’s why they’re great. In some ways, it was hard for him to understand that. Most of the guys, they wanted to win. They didn’t have the need to win every game like him.”All along, Russell remained true to who he was while coaching.Bickerstaff recalled Russell offering a set of golf clubs to one of Woolpert’s sons instead of signing an autograph for him — an act that Russell was known to steadfastly refuse throughout his career.Cleamons said that a booster introduced his high school team to Russell shortly after it had won the Ohio state championship. Russell hardly looked up from his soup. He hated to be interrupted from a meal.Cleamons understood the mind-set after reading Russell’s autobiography.Before being thought of as a basketball player, before being looked upon as a coach, Russell wanted to be viewed as a human being.“He was a little bit like Muhammad Ali,” Reynolds said. “He was always who he was. Society and people changed. Things changed to fit more like it should have been all along.” More

    New Black N.B.A. Coaches Wonder Why It Took So Long to Get a Shot

    The N.B.A.’s coaching ranks have long been dominated by white men, but a demand from Black players for more diversity may be changing things.Jamahl Mosley has traveled the world for basketball.He played for professional teams in Mexico, Australia, Spain, Finland and South Korea. He was a player development coach with the N.B.A.’s Denver Nuggets when Carmelo Anthony was there. He was an assistant coach for the Cleveland Cavaliers during the four long years after LeBron James left for Miami. Dirk Nowitzki’s final years with the Mavericks and the rise of Luka Doncic? Mosley was there, too, as an assistant in Dallas.He spent 16 seasons on N.B.A. coaching staffs, developing his skills and hoping for his big break to be a head coach. He had heeded his mother’s advice about playing college basketball for a Black coach, to learn leadership skills from someone who looked like him. The doubts about his ever getting that kind of job only surfaced in recent years when he interviewed for — and was turned down for — seven N.B.A. head coaching jobs.“Because you knew you were qualified,” Mosley said. “You knew you had interviewed well. You knew that you had the ability to do it.”The N.B.A.’s coaching and executive ranks have long been dominated by white men, even though more than 70 percent of players are Black. But this year, Mosley became part of an unusual off-season, in which seven of eight head coaching vacancies were filled by Black candidates. Five of them, including Mosley, who was hired by the Orlando Magic in July, are first-time head coaches. The others are Wes Unseld Jr. of the Washington Wizards, Willie Green of the New Orleans Pelicans, Ime Udoka of the Boston Celtics and Chauncey Billups of the Portland Trail Blazers. Jason Kidd of the Dallas Mavericks and Nate McMillan of the Atlanta Hawks had been head coaches elsewhere before.“If this was 15 years ago, we probably don’t get these positions,” Green said.The uptick — 13 of the league’s 30 coaches are now Black and two others are not white — came during a broader national conversation about race and hiring practices. Black players harnessed their voices to seek change that they felt was overdue.“This is a stain on the league that no one can deny,” Michele Roberts, the executive director of the players’ union, said in an interview, “and we’ve got to continue to do better.”‘There’s a natural cultural bond’Long before he became the coach of the Celtics, Udoka was a self-described student of the game. As a teenager in Portland, Ore., he would record games that featured some of his favorite college players, standouts like Syracuse’s Lawrence Moten and Lamond Murray of the University of California, Berkeley. Then he would head to the playground to mimic their moves. (Udoka still has a stack of VHS tapes at home.)“There’s a natural cultural bond that Black coaches are going to have with their players,” Boston Celtics Coach Ime Udoka said.Michael Dwyer/Associated Press“I wasn’t the most athletic or skilled guy,” Udoka said, “so I really had to use my brain for an advantage. I always thought through the game a certain way, and I think some coaches saw that in me, too.”Udoka grew up in a predominantly Black neighborhood, went to a Black high school and had Black coaches. He was not especially conscious of race, he said, since being in that environment was all he knew. But his high school coach “preached family and togetherness and a brotherhood,” Udoka said, and he carried those lessons with him.Udoka was bouncing around the N.B.A. as a defense-minded forward when he got what he described as “the coaching bug.” He helped found an Amateur Athletic Union team in Portland that included Terrence Ross and Terrence Jones, future N.B.A. players. Udoka also participated in coaching clinics hosted by the N.B.A. players’ union. After retiring, he joined the San Antonio Spurs in 2012 as an assistant under Gregg Popovich.The Celtics job opened in June when the team announced that Brad Stevens, who had coached the team for eight seasons, would be its new president of basketball operations. Jaylen Brown, one of the Celtics’ young stars, said in a recent interview with The Undefeated that he had told the team to hire a Black candidate. He added: “In coaching, I think there’s been a shift from Xs and Os and game plans to the value that’s placed on relationships. And there’s a natural cultural bond that Black coaches are going to have with their players.”Udoka said he was not suggesting that white coaches couldn’t bond with Black players. He cited Popovich, who is white, as someone who has long stressed the importance of relationships. But for a new coach on a new team, it would be naïve to believe that race was not a factor.“Basketball is mainly minority-based,” Celtics point guard Marcus Smart said in an interview. “So having a minority as a coach, I can connect with him. I can say things to him, or he can say things to me, and we get it. Whereas it’s different when you don’t. You have to try to figure out, OK, how can I meet them halfway?”Still, a coach is a coach: Udoka suspended Smart for the team’s preseason finale for breaking an unspecified team rule.‘This decision is coming fast’About three years ago, Rick Carlisle, as president of the National Basketball Coaches Association, was hearing from an increasing number of young assistants of diverse backgrounds who felt they were not getting a fair shake at head coaching jobs.The league and the coaches’ association soon began the N.B.A. Coaches Equality Initiative, a program aimed at developing young coaches and ensuring that qualified candidates are visible when jobs arise. It now includes profiles of about 300 coaches, whom the league’s power brokers — owners, general managers, team presidents — can access, Carlisle said. Coaches can upload their histories, their philosophies and even their interview clips. Think of it is as Bumble for the N.B.A. coaching set. But it is all part of a larger mission, said Oris Stuart, the chief people and inclusion officer for the league.“We have ongoing conversations with our teams about the importance of making sure that, as they’re making decisions, the process is inclusive,” Stuart said in an interview. “We focus on the importance of making sure that the best talent is considered, that we make a wide reach and that we go beyond the pre-established networks that people are working from.”But within the past year, the hiring processes for two white coaches — including the one that landed Carlisle with the Indiana Pacers — have been criticized for not appearing to be inclusive.The Minnesota Timberwolves fired Ryan Saunders as their coach in February and announced his replacement, Chris Finch, who is white, on the same day. The Timberwolves chose not to promote the team’s associate head coach, David Vanterpool, who is Black, which would have been typical after a midseason firing. (Vanterpool is now an assistant for the Nets.)The perception was that there was no way the Timberwolves could have seriously considered any Black candidates given their accelerated timeline, said Roberts, the executive director of the players’ union. The timing of the change, she added, “got under a lot of people’s skin.”Within days, Carlisle and David Fogel, the executive director of the coaches’ association, released a statement in which the organization expressed its “disappointment” with Minnesota’s search, saying that it is “our responsibility to point out when an organization fails to conduct a thorough and transparent search of candidates from a wide range of diverse backgrounds.”Rick Carlisle expressed some trepidation before he accepted the offer of head coach from the Indiana Pacers in June.Doug Mcschooler/Associated PressBut just a few months later, in June, Carlisle accepted the Pacers job after what appeared to be an abbreviated search. Indiana had fired Nate Bjorkgren earlier in the month after just one season, and they had interviewed only one other candidate when they offered Carlisle the job. Chad Buchanan, Indiana’s general manager, said in an interview that the team wanted an experienced coach and that Carlisle had unexpectedly become available after he resigned from the Dallas Mavericks, which he had coached for 13 seasons and led to a championship in 2011.Buchanan sought to assure Carlisle by telling him that the Pacers had interviewed 17 candidates, of whom eight were Black and one was female, before hiring Bjorkgren eight months earlier.“This was something I was concerned about,” Carlisle said, “but when they gave me that information, I was comfortable moving forward.”Washington Wizards Coach Wes Unseld Jr. was known as the Genius for his attention to detail and his instinctive feel for the game.Sarah Stier/Getty Images‘It’s more of a systemic issue’As an economics major at Johns Hopkins University, Wes Unseld Jr. thought he would get into investment banking. But for two summers, before and after graduating in 1997, he interned for the Wizards. His father, also Wes, who was synonymous with the franchise from his Hall of Fame playing days, had moved into the front office as the team’s general manager after seven seasons as its head coach. The elder Unseld invited his son to learn the ropes, just in case the financial world was not for him.“If you’re going to be in this business, you’ve got to learn the business,” Wes Unseld Jr. recalled his father telling him. “So I’m thinking, OK, I’ll be around basketball. ‘No, you’re going to intern in every department.’ Community relations, public relations, marketing, sales — you name it, I did it.”Unseld, who was a very good Division III player for Johns Hopkins, soon realized that he could not leave the game behind, and he became one of the many unsung, behind-the-scenes fixtures in the N.B.A. After eight seasons as a scout for Washington, he spent the next 16 as an assistant for various teams around the league. He refined offenses. He built defenses. With the Wizards, he was known as The Genius for his attention to detail and his instinctive feel for the game. In Denver, he helped shape Nikola Jokic and Jamal Murray into stars.Yet Unseld could not land a head coaching job. He said he was never sure if his race was a factor. “When an opportunity doesn’t pan out, sometimes it’s easy to ask, ‘Was it that?’” Unseld said. “And it may have been. Unseld said the N.B.A. is “a network business like any other business.”“If you’re not connected to the decision makers, it can be difficult,” he said. “I don’t know if it’s an overt way of not interviewing or not giving people of color a chance, but maybe they just don’t have that network to pull from. It’s more of a systemic issue.”Roberts commended the coaches’ association for working to address that issue in recent seasons. But the real power, she said, has come from the players themselves.“A happy team is probably a more successful team,” she said. “And if the players think management is thumbing its nose at their articulated concerns about a coaching staff, then what’s their motivation to stay?”In New Orleans, Willie Green often thinks of his uncle, Gary Green, who coached him when he was growing up in Detroit, and who imbued him with the fundamentals. After several years as an assistant with Golden State and Phoenix, Green said he felt a heightened sense of responsibility.“We have to be caretakers of these opportunities,” he said.In Boston, Garrett Jackson, a former player on Udoka’s A.A.U. team, is now one of Udoka’s video coordinators. And Mosley got his first win for the Magic with a narrow victory against the Knicks at Madison Square Garden. He was gifted the game ball, then got back to business.“It’s like anything,” he said. “You just put your head down and do the work.” More

    A Storm at ESPN Over Rachel Nichols Comments on Maria Taylor

    In comments still rippling through the network, the reporter Rachel Nichols, who is white, said Maria Taylor, who is Black, earned the job to host 2020 N.B.A. finals coverage because ESPN was “feeling pressure” on diversity.As the N.B.A. playoffs started in May, the stars of ESPN’s marquee basketball show, “NBA Countdown,” discussed whether they would refuse to appear on it.They were objecting to a production edict from executives that they believed was issued to benefit a sideline reporter and fellow star, Rachel Nichols, despite comments she had made suggesting that the host of “NBA Countdown,” Maria Taylor, had gotten that job because she is Black. Nichols is white.A preshow call with Taylor and the other commentators — Jalen Rose, Adrian Wojnarowski and Jay Williams — as well as “NBA Countdown” staff members had turned acrimonious, and Jimmy Pitaro, ESPN’s president, had several phone conversations while at a family event to try to help smooth things over.Some of those involved saw the initial maneuvering as a sign of the network favoring Nichols despite a backdrop of criticism from employees who complained that the sports network has long mishandled problems with racism. It had declined to discipline Nichols despite fury throughout the company over her remark, which she made during a phone conversation nearly a year ago after learning that she would not host coverage during the 2020 N.B.A. finals, as she had been expecting.“I wish Maria Taylor all the success in the world — she covers football, she covers basketball,” Nichols said in July 2020. “If you need to give her more things to do because you are feeling pressure about your crappy longtime record on diversity — which, by the way, I know personally from the female side of it — like, go for it. Just find it somewhere else. You are not going to find it from me or taking my thing away.”ESPN has been trying, and often failing, to deal with the scandal for months. But a fast-approaching deadline is forcing the network to show at least some of its cards. Taylor’s contract expires during the N.B.A. finals, which start on Tuesday between the Phoenix Suns and the Milwaukee Bucks, yet few substantive steps have been taken toward a new deal even though Pitaro has identified Taylor as one of ESPN’s rising stars.Whether or not ESPN and Taylor agree on a contract, the internal damage from the past year has been substantial.This article is based upon interviews with more than a dozen current and former ESPN employees, as well as others with knowledge of the company’s inner workings. Most of them spoke on condition of anonymity because they were not authorized by ESPN to speak to the news media or because of paperwork they had signed upon leaving the company.The VideoIn mid-July last year, Nichols was staying at the Coronado Springs Resort at Walt Disney World near Orlando, Fla., confined to her room for seven days because of the N.B.A.’s coronavirus protocols before the season resumed. She had with her a video camera so that she could continue appearing on ESPN shows, primarily “The Jump,” a daily N.B.A. show she has hosted since 2016.But she was eyeing hosting duties for ESPN’s pregame and postgame shows during the playoffs and finals, the network’s most important studio basketball programming. That host is the face of ESPN’s N.B.A. coverage, and before the pandemic, both she and Taylor hosted different versions of the show.About the time Nichols arrived in Florida, she was told by executives that Taylor would host coverage during the N.B.A. finals.Nichols discussed her career on a phone call on July 13, 2020, with Adam Mendelsohn, the longtime adviser of the Los Angeles Lakers superstar LeBron James and James’s agent, Rich Paul. Nichols was speaking with Mendelsohn to request an interview with James and his Lakers teammate Anthony Davis, whom Paul also represents. During the conversation, she also sought advice from Mendelsohn because she believed her bosses were advancing Taylor at her expense.“I just want them to go somewhere else — it’s in my contract, by the way; this job is in my contract in writing,” Nichols told Mendelsohn, referring to hosting coverage during the N.B.A. finals a few minutes after saying ESPN was “feeling pressure” about racial diversity.Nichols, an ESPN reporter, and Mendelsohn, a spokesman for LeBron James, had a phone conversation that was recorded on video from ESPN’s server. This is an excerpt from a recording of more than 20 minutes that was obtained by The New York Times.“We, of course, are not going to comment on the specifics of any commentator contract,” said Josh Krulewitz, an ESPN spokesman. Krulewitz declined to make Pitaro available for an interview.Unbeknown to Nichols, her video camera was on, and the call was being recorded to a server at ESPN’s headquarters in Bristol, Conn.It is not clear why her camera was on, but most people at ESPN believe that Nichols, using new technology during a pandemic, did not turn it off properly. It was effectively the remote pandemic version of a hot mic incident.Dozens of ESPN employees have access to the company’s video servers as part of their normal work flow.At least one of these people watched the video on the server, recorded it on a cellphone and shared it with others. Soon, more copies of the conversation were spreading around ESPN, and within hours it reached ESPN executives, in part because of some of the comments from Mendelsohn. He is a prominent political and communications strategist who has worked for the giant private equity firm TPG; was a communications director and deputy chief of staff for Arnold Schwarzenegger, then the governor of California; and is a co-founder of James’s voting rights group, More Than a Vote, which focused on encouraging access for Black voters during the 2020 election.In a recording of the video obtained by The New York Times, Nichols and Mendelsohn paused for a moment during the conversation after Nichols said she planned to wait for ESPN’s next move. Mendelsohn, who is white, then said: “I don’t know. I’m exhausted. Between Me Too and Black Lives Matter, I got nothing left.” Nichols then laughed.Nichols and Mendelsohn discussed her career and wider issues of diversity at ESPN and in corporate America. This is an excerpt from a longer video obtained by The New York Times.Mendelsohn, throughout the conversation, strategized with Nichols about how she should respond to ESPN. “Be careful because that place is a snake pit,” he said. They considered a move that Mendelsohn described as “baller” but “hard to pull off”: telling Pitaro and others that having two women competing over the same job was a sign of ESPN’s wider shortcomings with female employees.“Those same people — who are, like, generally white conservative male Trump voters — is part of the reason I’ve had a hard time at ESPN,” Nichols said during the conversation. “I basically finally just outworked everyone for so long that they had to recognize it. I don’t want to then be a victim of them trying to play catch-up for the same damage that affected me in the first place, you know what I mean. So I’m trying to just be nice.”Multiple Black ESPN employees said they told one another after hearing the conversation that it confirmed their suspicions that outwardly supportive white people talk differently behind closed doors.In a statement, Mendelsohn said: “I will share what I believed then and still believe to be true. Maria deserved and earned the position, and Rachel must respect it. Maria deserved it because of her work, and ESPN recognized that like many people and companies in America, they must intentionally change. Just because Maria got the job does not mean Rachel shouldn’t get paid what she deserves. Rachel and Maria should not be forced into a zero-sum game by ESPN, and Rachel needed to call them out.”He declined to answer follow-up questions about their conversation.In response to questions from The Times, Nichols said she was frustrated and was “unloading to a friend about ESPN’s process, not about Maria.” But she added: “My own intentions in that conversation, and the opinion of those in charge at ESPN, are not the sum of what matters here — if Maria felt the conversation was upsetting, then it was, and I was the cause of that for her.”Nichols said she reached out to Taylor to apologize through texts and phone calls. “Maria has chosen not to respond to these offers, which is completely fair and a decision I respect,” Nichols said.Taylor declined to comment.Nichols said the recording of the video by an ESPN colleague was hurtful. “I was shaken that a fellow employee would do this, and that other employees, including some of those within the N.B.A. project, had no remorse about passing around a spy video of a female co-worker alone in her hotel room,” she said, adding, “I would in no way suggest that the way the comments came to light should grant a free pass on them being hurtful to other people.”Krulewitz, the spokesman, said: “A diverse group of executives thoroughly and fairly considered all the facts related to the incident and then addressed the situation appropriately. We’re proud of the coverage we continue to produce, and our focus will remain on Maria, Rachel and the rest of the talented team collectively serving N.B.A. fans.”Maria Taylor’s contract with ESPN expires this month.Eleanor ShakespeareThe ResponseWithin ESPN, particularly among the N.B.A. group that works with both Taylor and Nichols, many employees were outraged upon watching the video. They were especially upset by what they perceived as Nichols’s expression of a common criticism used by white workers in many workplaces to disparage nonwhite colleagues — that Taylor was offered the hosting job only because of her race, not because she was the best person for the job.The employees also said that Nichols made Taylor’s job more difficult because Taylor also needs to go to Mendelsohn to secure interviews with basketball newsmakers.As ESPN executives were deciding what to do about the video, a four-minute cut of the conversation was leaked to Deadspin. (The video obtained by The Times is more than 20 minutes of continuous conversation.)The leak had a major effect on how ESPN responded. Multiple former ESPN employees, including a former executive, said that company executives expressed fears of a lawsuit from Nichols and that Disney, ESPN’s parent company, became heavily involved.Krulewitz said the leak did not change how the company reacted. Nichols said she spoke with a lawyer to better understand how an ESPN investigation would work, but she did not threaten to sue.ESPN declined to say whether any employees were disciplined, and Nichols said that she was told that the “content of the conversation did not warrant any discipline.” The only person known to be punished was Kayla Johnson, a digital video producer who told ESPN human resources that she had sent the video to Taylor. Johnson, who is Black, was suspended for two weeks without pay, and later was given less desirable tasks at work.Johnson did not respond to requests for comment and recently left ESPN.Taylor, who had recently gained widespread acclaim for her on-air comments about the murder of George Floyd by a police officer, was fed up because she had also been disparaged recently by at least one other ESPN colleague for speaking about Floyd. She told executives, including Pitaro, the company’s president, that she would not finish covering the season.“I will not call myself a victim, but I certainly have felt victimized and I do not feel as though my complaints have been taken seriously,” she wrote in an email to ESPN executives, including Pitaro, two weeks after the incident, which was obtained by The Times. “In fact, the first time I have heard from HR after 2 incidents of racial insensitivity was to ask if I leaked Rachel’s tape to the media. I would never do that.”She added: “Simply being a front facing black woman at this company has taken its toll physically and mentally.”A few days later, Taylor reconsidered and told the company she would host “NBA Countdown” during the playoffs on one condition: She did not want Nichols to appear on the show.In Taylor’s view, according to six people who have spoken to her, ESPN executives agreed to the stipulation but violated it almost immediately by allowing Nichols to make short appearances without interacting with Taylor. ESPN declined to comment about the arrangement.All of Rachel Nichols’s appearances on “NBA Countdown” this season have been prerecorded.Eleanor ShakespeareRenewed ConfrontationOne employee involved in N.B.A. coverage said that ESPN’s decision not to punish Nichols was still an “active source of pain” and discussion among co-workers.It also has potentially affected coverage and assignments. For the 2020-21 N.B.A. season, in addition to her role hosting “The Jump,” Nichols was made the sideline reporter for ESPN’s most important N.B.A. games.Taylor, meanwhile, has become increasingly comfortable with expressing her views within the company. In the spring, she admonished executives for appointing a game coverage team for the N.C.A.A. women’s Final Four that did not include any Black women and pressured the company to add LaChina Robinson as an analyst, which they did.Taylor also has given Malika Andrews, who is Black, a bigger role on “NBA Countdown,” which directly led to the latest internal tug of war.To avoid having Taylor and Nichols interact, all of Nichols’s appearances on “NBA Countdown” this season were prerecorded, but often in a way to make segments appear as if they aired live. Appearances by other sideline reporters were a mixture of live and prerecorded.Shortly before the playoffs, however, ESPN executives said that if Taylor continued to refuse to interact with Nichols on air, no reporters would be allowed on the show live. “NBA Countdown” pushed back to no avail.“The idea behind this was to treat every reporter equally and inclusively by providing a similar forum and platform,” Krulewitz said. Nichols said she preferred “consistency in the way the show used the reporters,” and added that she told ESPN decision makers that she did not want to take opportunities away from others.But on May 22, the first day of the N.B.A. playoffs, the tensions exploded between those who worked on the show and ESPN executives in charge of basketball.On the preshow call involving the stars of the show and production staff in both Los Angeles and New York, Taylor insisted to an executive that she be able to conduct live interviews with sideline reporters. She also brought up the recorded phone conversation. Wojnarowski jumped in and called Nichols a bad teammate. Rose said that ESPN had asked a lot from Black employees over the past year, but that he and other Black employees would extend their credibility to the company no longer.Taylor, whom executives had asked numerous times to change her interactions with Nichols, said that the only people punished by ESPN’s actions were women of color: Johnson, herself and the three sideline reporters — Lisa Salters, Cassidy Hubbarth and Andrews — who received lesser assignments so that Nichols could have the lead sideline reporter role and now were not being allowed to appear on the show live.Pitaro spoke with Taylor and Wojnarowski, and Wojnarowski alone, when Pitaro asked Wojnarowski whether going back to the status quo and allowing sideline reporters to appear on the show live would solve the problem, according to three people familiar with the conversation.By the end of the day, the restrictions were rescinded.Krulewitz declined to comment on the argument, besides saying that “the decision regarding reporters on these shows was made solely by N.B.A. production management,” and not Pitaro.The spread of the recording throughout ESPN happened less than a week after Pitaro had pledged “accountability” and improvements throughout ESPN’s workplace culture.“We are going to speak through our actions here, and we are going to improve,” Pitaro said in an interview then. “If we don’t, it is on me, I failed, because it does all start with me.”Still, nobody was outwardly punished besides Johnson, the producer who recently departed ESPN. She left with a handful of Black employees who had pressed Pitaro for changes.Taylor’s contract with ESPN expires in less than three weeks, and it looks increasingly likely that those could be her last weeks at the network. Most of the players figured it had to do with the coming season, and with complications stemming from the coronavirus pandemic.They were completely unprepared for the news Raman delivered — that she was joining the Grizzlies as an assistant coach.“At first we were like, ‘Grizzlies? What college is that?’” Kylie Gallagher, a senior forward, recalled.Raman quickly clarified that she was headed to the N.B.A.’s Memphis Grizzlies, then worked off prepared notes — she knew she would be emotional — as she thanked her players and her staff, and offered more details about the unexpected opportunity that had come her way.“Oh, they were shocked,” Raman, 46, said in a recent interview. “But those players are a part of me, and my experiences with them has made me the coach I am now.”In recent years, the N.B.A. has been more progressive than most men’s sports leagues in hiring and promoting women to coaching and front office positions. Raman, though, was a thoroughly unconventional hire.A former lawyer, Raman had spent 12 seasons at M.I.T., shaping the Engineers — real-life rocket scientists — into a regional power. Within the tight-knit world of Division III women’s basketball, Raman had developed a reputation as a smart, dedicated and resourceful coach. But Division III women’s basketball is not the usual pipeline to the N.B.A.“If you’re really, truly going to find the best people, you have to be open-minded,” Grizzlies Coach Taylor Jenkins said. “Great coaches exist everywhere.”About four months after joining the Grizzlies, Raman does a bit — or rather a lot — of everything: scouting opponents, player development and analytics, an area of particular interest. In the preseason, Jenkins said, Raman seemed to have her laptop cracked open to game film every time he walked past her office.“I don’t have these thick folders on every team in the N.B.A. like I did in the N.E.W.M.A.C.,” she said, referring, of course, to the New England Women’s and Men’s Athletic Conference.Lucia Robinson-Griggs, the Vassar College coach who was a longtime assistant under Raman, said she had already felt the effects of Raman’s jump to the N.B.A.“I’ve gotten a lot of calls from coaches who are just like: ‘How did this happen? How’d she wow them?’” Robinson-Griggs said. “And a lot of it was just Sonia being Sonia. The idea of being a student of the game gets thrown around a lot, but that’s Sonia and everything that she embodies.”Growing up in Framingham, Mass., Raman loved basketball. She rooted for the Boston Celtics. She played with her friends. Her parents, both computer programmers, supported her interest in sports, she said. She went on to play college basketball at Tufts, where she came off the bench as a high-energy guard.“I was not very good,” she said. “I just worked hard and tried to be a good teammate.”After graduating from Boston College Law School, Raman worked for the federal Labor Department and later for an investment firm, in the risk and compliance division. She had only recently started that job when Kathy Hagerstrom, who was then the basketball coach at Wellesley College, asked if Raman would be interested in volunteering as an assistant.“I always knew that I was going to find a way to coach,” Raman said. “It just wasn’t a part of my life plan to make it career. I thought it would be something that I did after work, or on weekends — maybe coach a youth team.”For six seasons, Raman kept her day job as a lawyer while moonlighting as one of Hagerstrom’s assistants. Raman finally left the law behind in 2008, when she went to M.I.T.“It’s a very nontraditional career path for someone of South Asian descent,” she said. “My parents are both immigrants from India, so coming here and working hard and providing me with so much opportunity — I don’t think it was on their radar that their daughter was going to become a basketball coach.”She added, “But I think they saw where my passion was all along.”She embarked on an extensive rebuild at M.I.T., which had scuffled through five consecutive losing seasons. It was not an instant turnaround.“There were times where it was like: ‘Oh, did you see this person running around in P.E.? Would she be interested in playing?’” Robinson-Griggs said. “We needed numbers.”Raman was not especially demonstrative during games or even at practice. But she was methodical in her approach. “Preparation is everything for her,” said Meghan O’Connell, a former assistant and now the team’s interim coach.Raman would go so far as to workshop conversations with her assistants.Raman coaching the M.I.T. Engineers during the 2018-19 conference championship game.Credit…Ben Barnhart, via DAPER, Massachusetts Institute of Technology“She’d say, ‘OK, this is going to be your role today, and this is going to be Meghan’s role, and this is how we’re going to push people and get to where we need to be,’” Robinson-Griggs recalled. “She would anticipate questions that our players would have for us, and we’d talk about our responses.”She also would attend Celtics practices whenever the team opened them up to area coaches. A voracious consumer of late-night N.B.A. broadcasts, Raman would mine random midseason games for fresh material.“She’d show up to practice the next day, like, ‘Guys, I have a new end-of-the-game play for us to run,’” Gallagher said.Raman doubled as the athletic department’s assistant director of compliance — “lots of stuff with the Division 1 rowers,” Griggs-Robinson said — and learned to navigate the admissions department’s rigorous standards when she recruited players for her own team. Even prospects who were academically qualified sometimes needed convincing that M.I.T. was the right place for them.“My parents really wanted me to visit M.I.T., and I was hesitant,” Gallagher said. “Because at first, you’re like, if you go to M.I.T., you’re a nerd.”It was the human touch, Gallagher said, that swayed her — the immediate sense she got that Raman cared for her players, and that the players were normal people.The Engineers eventually turned into perennial winners, claiming back-to-back N.E.W.M.A.C. championships in 2018 and 2019.The Grizzlies’ interest in Raman was rooted in a relationship she started developing a couple of years ago with Rich Cho, the team’s vice president of basketball strategy, when he was looking for student intern recommendations.Last August, Cho called while the Grizzlies were still playing in the league’s bubble at Walt Disney World near Orlando, Fla. Raman knew that Niele Ivey, one of Jenkins’s assistants, had left the Grizzlies to become the women’s coach at Notre Dame, and Raman figured that Cho wanted to pick her brain about potential replacements.“But then he said that the organization might be interested in interviewing me,” she said, “and that was not something that I had on my radar at all.”Raman spent the week before her initial three-hour interview watching a stream of Grizzlies games. She also listened to Memphis sports-talk radio and had her partner, Milena Flores, prep her with potential interview questions.“She is the true basketball mind in the family,” Raman said of Flores, a former player and coach, most recently at Princeton.Jenkins, 36, said he had no qualms about hiring a relative unknown, citing his own unorthodox path from San Antonio Spurs intern to N.B.A. head coach. He said he was “blown away” by Raman. “It was clear that she’s someone who can teach the game at a high level,” he said.Still, Raman’s colleagues had to process the news.“If she had said: ‘I have a coaching opportunity. Guess where?’ I mean, I would’ve named every women’s program in the country before I got to the N.B.A.,” O’Connell said. “It’s incredible to think that people in the N.B.A. are going to hear what Sonia thinks about basketball.”After taking the job, Raman called Ivey, who spoke highly of the team and told her that the players would be welcoming.“She’s already got handshakes with the guys,” Jenkins said.In many ways, Raman is simply doing more of what she has always wanted to do: coach basketball.
